Global HR

The advantages of using the host country are that you will not have to pay for accommodation for the manager and pay them inconvenience benefits. In countries like Mexico that speak Spanish, there is a possibility that managers in the company may not be fluent in Spanish. With this, the language barrier is not an issue. Every country has laws and regulations which the people of that country are familiar with. Once a manager is from the host country, they will know all the country’s rules and regulations and the industry requirements.

Mexico Manager:

As of present Mexico, the minimum wage is 141.72 Peso per hour which is USD 7.10. The usual salary for a restaurant manager is between $290,000 to 390,479 Pesos per year. When converted to USD, it is $14,555.16 to $19,598.23 per year. With this, I want to attract as many good manager applicants as possible. To do this, I will offer medical, dental, restaurant perks for family and friends, vacation and sick time off, and a pension savings plan. I will also offer provision for any advanced training. Based on what was stated as the per year rate for restaurants in the country, I will offer the managers $25,000 US per year, which is equal to 498,105.01 Peso per year. Since these managers are nationals, we will offer them sign-on bonuses once they know all the legalities of the industry. If they do not, we will pay for the training but will not offer a sign-on bonus. The bonus, once all the knowledge requirements are met, will be 100,000 Peso which is USD 5023.05

 

UK Manager

As of present UK minimum wage is GBP 8.72 per hour, which is $12.33 US. The usual salary for a restaurant manager is between $27,000 to $44,000GBP per year. When converted to USD, it is $37,871.62.00 to $61,716.71 per year. With this, I want to attract as many good manager applicants as possible. To do this, I will offer medical, dental, restaurant perks for family and friends, vacation and sick time off, and a pension savings plan. I will also offer provision for any advanced pieces of training. Based on what was stated as the per year rate for restaurants in the country, I will offer the managers GBP 62,500 per year, which is equal to $87,665.78 US per year. Since these managers are nationals, we will offer them sign-on bonuses once they know all the legalities of the industry. If they do not, we will pay for the training but will not offer a sign-on bonus. Instead, the sign-on bonus of GBP 5,000.00, equivalent to USD 7,013.26, will be offered.

For the US managers, I will add $5000 per year for a period of three years once the restaurant is making and exceeding the company targets. It will take them past the average salary range of restaurant managers in the US at the end of three years. The current average is $55,169.00 with a range of $44,535 to $65,278.00 per year.

 

The training plan is a one-month training and three months’ probation observation.

I will first have the managers come to the US to see exactly how the company is operated and the daily interactions of the managers of the restaurants. This observation and actual training of the managers will be for 2 weeks with one of our best managers. After the end of that 2 weeks, I will be sending the US training manager to the countries to observe and reassure the managers of all the policies and procedures of the company while observing the manager on their own managing the company. When the one-month period is over, we will have a manager who will do a one-week observation which is also for support for a period of three months for the managers in the international restaurant. This is to make sure that they are ready to perform on their own full.

The class debate brought out many points both for and against in-person learning. Some have looked at the convenience of learning from home and the ability to stop the spread of Covid 19 hopefully. Others saw the missing of personal or human-to-human interaction as a need to return to in-person learning. I personally see the benefits of both sides. I have fully benefited from online learning as I am better able to juggle work and complete my classes. However, I will say that I believe that in-person learning is better based on the individual.

The value of in-person learning is that you can gain immediate feedback on any confusion a person may gain from the information presented in the class. There is also the ability to create relationships with people while learning their different points of view without the loss that communication has when a person cannot hear a voice and see facial expressions. There is also the issue of parents needing to provide for their children. If the children are home, the parent must either find someone they trust to care for their children, or one parent may need to give up their career to take care of the children as they do remote learning. In addition, the level of delinquency may rise with remote learning. If a parent is not around to ensure the child is not completing all the work given, the child may be left behind. There is also the issue of just having a device and access to the internet. Many parents may not be able to afford device all their children in school who has to do remote learning. This, too, can cause the child to be left behind regarding their education.

Though the ability to protect children and oneself is important, it is also important for in-person interaction regarding learning.

Risk Management

The cruise ship sector was one of the fastest-growing industries within the last two decades. It has faced many challenges ranging from ship outbreaks to strange death situations and even navigation errors, which results in the damaging of the ships. Even with all those situations, the current pandemic has caused the industry’s uncertainty making a full recovery within the next 5 to 10 years. The cruise line industry never thought that something could halt their operation for more than a year in the prior decades. The risk that many companies in this industry face are the possibility of bankruptcy.

Bankruptcy is not a new situation; it is something that many would not have thought was possible in the cruise line industry unless they had a large lawsuit. But, in this pandemic, it is now a possibility. There is also the situation of the permanent loss of thousands of jobs due to this situation. Many people use the cruise industry to see different countries in a couple of days. They use this as an opportunity to relax and explore other countries’ cultures for either or couple of hours or even days. The ability to not have a care or worry in the world has been the idea of taking a cruise. Now with the pandemic, there are other worries. These range from, is it safe to be in such a confined space with the current pandemic? Would the staff be adequately trained in the proper safety precautions for the spreading of the virus, or would there be limits to the usual offerings of the cruises? There is also the worry of the cost for the cruises if or when they become operational. For the industry, what would the competition look like regarding how many companies are full or partially operational?

The cruise industry can help itself from filing bankruptcy by creating plans with safety for staff and guests at the forefront. They need to look at ways to strategically keep everyone safe while still offering the type of fun and luxury they have always offer. The industry also needs to unite and decide the requirements of staff and guests before boarding the ship. These are things like vaccination, temperature test, constant sanitation, and testing of employees. The industry or the different companies needed to look at the cost for all these different things they need to consider and create ways to be cost-effective while staying in business. They need to look at what countries will create a treat to their business. They need to consider; how many guests can be aboard at one given time along with the staff. They even need to consider how many ships in their fleet can effectively run simultaneously. This budgeting will allow them to know the cost they can operate under without losing everything by filing bankruptcy.

Though the idea of strategizing the best steps to help the company stay in business is important to them moving forward, I would not want to be part of that team or the team of staff that works on the ship. The team, which has the task of strategizing, needs to consider all the pros and cons and all possible outcomes for all the different scenarios. They need to think objectively and logically about everything. I would not like to be in a position where any incorrect decision can cause the life of others. Regarding the on-board staff, working on a ship is already a very active job, and it has a heavy flow of work. Being a previous employee of this industry, understand the work involved in the staff, creating the best experience for all the guests. With this current situation, the staff will have to work much harder to ensure that all safety measures are met and all protocol designed is always done. There will be no room for human errors. I do not want to be working under these stressful measures as it will be a situation where people will constantly be looking at you and scrutinizing everything you do.

The pandemic has caused different situations and effects for many different groups of people and companies.

Interview with an employee from a Not-for-profit corporation

This corporation though it is a not-for-profit they had avenues that create funding for the company. They try to offer their employees benefits, encouraging them to stay due to their salary not as competitive as other companies. They offer things like working from home some days, assistant with job search upon leaving the company; this includes resume development help and job search tools. They also offer medical, pay for education/tuition reimbursement, paternity and maternity leave, including two weeks the second year for working mothers and fathers, 401K, medical for employees and their family, continue of health coverage (Cobra), and uniform to some departments.

The interviewee’s most important benefit was tuition reimbursement/pay for education and working from home and medical for both them and the family. The ability to advance oneself educationally is crucial. Knowing that the company will take that financial strain that having a degree has allows ease of mind. Having to pay for medical especially when having a young child or children, could be costly. Knowing that those costs are covered gives peace of mind and causes less worry about what will be done if something happens to any family member. Working from home allows someone to have minor wear and tear on the body and vehicle. It also allows the ability to spend more time with the family. Just knowing that you are close by to help your spouse with the kids is very important. It allows one to have more time to build a family relationship.

Looking at the things that my interviewee values, I see his point into what is essential. Having that educational option to advance one’s career could help with promotional ability, opening anyone for more pay, and building more management or leadership experience. Medical bills can be a strain on any and everyone. Even if I have to pay a co-payment, having that bill paid is better than paying the total cost that many medical bills cost. This will allow me to have more disposable cash and let my family have preventative care, allowing us to work on any issues our body may develop. Working from home for me is something I know I will personally enjoy. Having more time to spend with my toddler will be beneficial for me. I can use the extra time when I am home used to travel, and even the hours spent at work, I can have my child close to me while I work. I know it can be a bit distracting, but spending more time with my family will be great. One thing which was not mentioned that I value is 401K. Having the ability to save towards retirement is very important for me. Knowing that the money is taken out allows me to know that the disposable income that I have I do not need to take out to save towards retirement.

Everyone has different things they value regarding their job.

Retention

The most demotivating part of Harper’s job is the added workload without compensation. Harper not being fully compensated for the extra work, which has taken away from her work-life balance, is the most demotivating aspect.

If I were an HR manager and meeting with David, I would let him know he needs to sit down and talk to Harper. He needs to commend her for the job she is doing. David needs to be told that he has to think about a couple of things: 1. Promote Harper to the supervisor position and hire a replacement for her position. 2. Hire someone to replace Jose in the management position but still compensate Harper for the work she has been doing. 3. Have the work Harper is doing split among more team members. This is a way to lessen the workload of Harper and to ease her stress level. 4. I will insist that David make time to always interact with his employees. This is to build employee morale and have them know what is going on and how their work level is aligned with the company’s perspectives.

The downside to losing Harper is that she is a true team player and is willing to go the extra mile for the team. She is not afraid to take on extra duties when the time arises; she wants to be appreciated and informed about her work environment.

 

Personality Test

My personality type, which was determined by 16 Personalities, is commander personality. It is defined as leaders who are willing to fight to gain what they want and challenge others to push themselves to achievement. They are people who refuse to give up when many others may in certain situations. They will fight till the end for their beliefs. Commander personality only makes up 3% of the population and some of the most successful businessmen and women. They are not afraid to take a risk and are known to achieve great results. I agree with this result to a certain extent. I am not a person to give up easily on anything. I always want to see things to the end. I have had the drive to work hard, but I can say my drive never to give up and stick out any challenge was developed from being with my partner. She is always there to push me and help me fight through anything.

Some weaknesses of commander personality are impatience, poor handling of emotion, and arrogance. When I think about my work environment, I do not think I am arrogant. I always try my best to work with everyone I deal with, and each of my subordinates, I try to give them a fair chance in every situation. I do not believe or look at myself as being better at my job than anyone. I am impatient. I often find it hard to leave any work for anyone else to handle for me. The company I work for has different departments, and I often cannot wait for the other department to complete something. I tend to get it done on my own. I will also admit that I can, at times, be a poor handler of emotions. In this situation, when I do talk to my partner, she will point out where I could have been less ‘rude’ to others. I remember a couple of months ago, as I left work, one of my colleagues let me know they left their phone at the store. I told him I am not turning back even though I was close by. My partner, who was on the phone at the time, told me how wrong I was. I know how upset she was; I turned back to get the phone for my colleague. She will often say I need to think of if I were in the same situation, how would I feel.

Some strength of commander personality is self-confident, efficient, and charismatic and inspiring. I do think that I am self-confident. Once I learn something, I will make sure that I am one of the best at it. In my current job, I have learned the position at a rapid speed that the manager said that I am performing so well in a short space of time, and there was only one other person he knew was that good in a short space of time. My self-confidence is high that my family always points out that I need to step off the horse’. I highly believe in efficiency at my job. I have personally sent employees home for lack of efficiency. If you come to work and get the work done, do not come and lay back when there are jobs to complete. Being charismatic and inspiring is something that my family, both my and my partner’s family, says. I am always willing to blend in and create an atmosphere of pushing everyone to relax and enjoy themselves. I have always been the one to motivate my immediate family to reach for the stars and help them in any way I can to get there.

I do not think that a personality test is an effective way to determine whether a candidate is right for the job or not. Many people in interviews always give the interviewer the information they want to hear to get the job. Based on the job description, an interviewee may answer the questions on the personality test to reflect these answers. When we look at a personality test, it is often the same question phrased in different ways. Due to this, a person can stick to the same answers and, if they have taken numerous tests of its type and have done adequate research, they may able to navigate what answers can help gain what results.  Also, a person can have one thing on the test, which can be their view of themselves, but they are nothing like what they stated in reality.

There were many takeaways. The information presented was things that will benefit everyone when they are faced with the interview process. What I found was interesting was the interview process itself. The discussion on how questions should be answered, the preparation process, and how to interact in an interview were things that stand out to me. I did not know that a person can walk with writing material and take notes for reference purposes during an interview.

As a minority, there are many things with which you must deal with. I have been discriminated against based on what people perceive to be my ethnicity. I have been argued with by Latinos that my parents did not teach me Spanish. I have been told that others have more rights than I have. The funny thing about this is that I am not a Latino; I am from the only country in South America which speaks English. These are some of the things customers had said to me. As a minority in the workplace, I have always felt welcome and comfortable. When thinking about how people have struggled and still struggles, I must thank people like Ruth Bader Ginsburg’s who has not only fought for women’s rights but the rights for all minorities. The right to be considered for work and have an equal opportunity just like every other citizen born in this country.

As an assistant manager in a predominantly white company, because of the work Mrs. Bader Ginsburg has done to change these laws has allowed people like me to obtain these positions. The ability to have equal and competitive pay and gain equal standards as people in the same company is one thing that I am grateful for. Being an immigrant and coming from a country where discrimination is very present in society today, and knowing that in places like government offices, a person can lose their job because of their ethnicity and color, makes me grateful for the opportunity to live in a place that there are laws against such treatment. The Civil Rights Act of 1964 has helped in the changes which many people take for granted today. Also, the Employee Retirement Income Security has caused the company that I work for to have a retirement fund that I can put into towards that age of my second youth.

In the film “On the Basis of Sex,” when the depiction of the challenge Mrs. Ginsburg faced and how she was blocked from enrolling in Columbia because she was a woman helped understand the struggles minority faced when they wanted to educate themselves. Living in a time where the ability to enroll in college and gain a degree without the protest or rejection from peers or discomfort from the people around is so important for the forward movement of society. As I think of this, I have come to realize that I may not have been able to attend college if it was not for the work of many people who fought for civil rights, the inclusion of others, and the acceptance of all race to be people and not as one race and gender is superior to all. These fights are what have led people like me to own my own car. It has allowed me to sit anywhere on a bus, and it has allowed me to own things that bring me comfort not only for myself but also for my family. It has allowed me to live in a neighborhood that does not have any stigma, creating a disadvantage for my children and their future.

The film shows the legacy and that there are people who are willing to fight not only for themselves but also for the betterment of all the people of this nation. People who have fought for minorities, groups who had their voice unheard for many years. With this, I will say thanks for the hard work.
